Abstract: 目的:看護師長がスタッフ看護師への個別指導上直面する問題を明らかにし,その特徴を考察する.方法:全国の病院から無作為抽出した看護師長627名に質問紙を送付し,郵送法により回収した.そのうち,個別指導上直面する問題があり自由回答式質問に回答した311名の記述を,看護教育学における内容分析を用いて分析した.結果:看護師長がスタッフ看護師への個別指導上直面する問題を表す【スタッフ看護師の理解を得られる指導の方法がわからない】【スタッフ看護師の感情的な反応への対応に難渋する】など,25カテゴリが形成された.結論:考察の結果,看護師長がスタッフ看護師への個別指導上直面する25の問題には〈スタッフ看護師の業務遂行と問題解決を導く指導に必要な知識・技術・態度の不足〉〈実践能力・評価基準・臨床経験・教育背景・健康問題など看護単位を構成するスタッフ看護師の背景の多様さ〉など,8つの特徴を示した.
Objectives : The present study was conducted to identify problems encountered by head nurses when offering individualized instruction to nursing staff and to discuss the characteristics of these problems. Methods : A questionnaire was sent to 627 head nurses selected randomly from national hospitals. Nurses were asked to return the questionnaire via postal mail. A total of 311 nurses who responded to the descriptive questionnaire and indicated that they faced problems when providing individualized instructions were included in the study ; their responses were analyzed using the content analysis method adopted in nursing education. Results : The problems encountered by head nurses when offering individualized instructions to nursing staff were divided into 25 categories, including "I am confused about how to offer instructions in a manner that makes them understandable to nursing staff" and "I have major difficulties coping with emotional reactions from nursing staff." Conclusion : Consequently, eight characteristics were identified for the 25 categories, including "insufficient knowledge, skills, and attitudes to provide nursing staff with guidance toward the implementation of duties and problem-solving" and "it is complicated to instruct nursing staff with diverse practical skill levels, valuation basis, educational background, and health issues."
